零售企业员工职场成功老龄化因素的组态研究

A Confi gurational Study on the Factors of Successful Aging in the Workplace for Employees in the Retail Industry

摘要: 在人口老龄化持续加剧的背景下,中国零售企业面临着所需人才供不应求和劳动力急剧短缺的巨大挑战,如何留任和有效管理高龄员工,实现职场成功老龄化,不仅可以为组织创造更多价值,也将成为企业应对挑战的有效策略。本研究首先构建分析理论框架和组态指标体系,通过调查得到典型案例,进一步运用模糊集定性比较分析方法(fsQCA)展开分析,结果发现产生员工成功老龄化的路径有两条,其中解释较多案例的组态显示了有效因素组合。在导致员工未成功老龄化的四条路径中,核心条件是“SOC工作策略”的缺失,表明在零售企业中员工不能有效使用“选择、优化、补偿策略”是导致“员工未成功老龄化”的关键因素。基于此,本文提出相应启示建议,期望为零售企业年长员工成功老龄化提供参考。

Abstract: Against the backdrop of intensifying population aging, Chinese retail enterprises are confronted with signifi cant challenges such as severe talent shortages and a rapidly declining workforce. Eff ectively retaining and managing elderly employees to achieve successful aging in the workplace is not only crucial for organizations to create more value but also serves as an eff ective strategy for businesses to address these challengess. The study fi rst constructs an analytical theoretical framework and confi gurational indicator system. Through surveys to obtain typical cases, it further employs the fuzzy-set qualitative comparative analysis method (fsQCA) to conduct analysis. The results reveal two pathways to achieve successful aging among employees, with confi gurations explaining a majority of cases showing eff ective combinations of factors. Among the four pathways leading to unsuccessful aging among employees, the core condition is the absence of “SOC” work strategies, indicating that the inability of employees in retail enterprises to effectively use “selection, optimization, and compensation strategies” is a key factor leading to “unsuccessful aging among employees.” Based on these findings, corresponding enlightening suggestions are proposed, aiming to provide reference for successful aging among older employees in retail enterprises.
