双因素理论视野下高职院校兼职教师管理:实然样态、共性问题及其优化策略

Dual-Factor Theory Perspective on the Management of Part-Time Teachers in Vocational Colleges: Actual State, Common Issues, and Optimization Strategies

摘要: 研究职业院校兼职教师的管理问题,有利于促进职业院校学生多元发展,提高教师教学质量与水平,全面构建“双师型”教师队伍。本研究使用Nvivo14质性分析软件,运用内容分析法多角度分析职业院校兼职教师管理的聘任制度、组织管理、工作职责、薪酬待遇、支持体系,发现目前存在聘任制度不完善、组织管理不到位、工作职责不明确、薪酬待遇缺乏吸引力、支持体系不完备等问题。因此,职业院校应切实完善聘任制度、明晰组织管理、与兼职教师共商工作职责、合理化薪酬待遇、健全支持体系,进而全面完善对于兼职教师的管理。

Abstract: Investigating the management issues of part-time teachers in vocational colleges is conducive to promoting the diverse development of students in vocational colleges, improving the teaching quality and level of teachers, and comprehensively building a "dual-teacher" team. Using Nvivo14 qualitative analysis software and employing content analysis methods, this study analyzes the appointment system, organizational management, job responsibilities, compensation, and support systems of part-time teacher management in vocational colleges from multiple angles. It is found that there are issues such as imperfect appointment systems, inadequate organizational management, unclear job responsibilities, unattractive compensation, and incomplete support systems. Therefore, vocational colleges should effectively improve the appointment system, clarify organizational management, consult with part-time teachers on job responsibilities, rationalize compensation, and improve support systems to comprehensively perfect the management of part-time teachers.
